Justiția organizațională si afectivitatea negativă: o metaanaliză a relației acestora cu comportamentele contraproductive

În cadrul articolului de față s-a efectuat o metaanaliză pe 21 studii empirice incluzând 5678 participanți din 23 de esantioane independente cu o medie de 276,86 subiecți pe esantion. Au fost investigați predictori individuali si organizaționali aferenți comportamentului contraproductiv la locul de muncă. Variabilele luate în considerare au fost: justiția organizațională (interacțională, procedurală si distributivă) si afectivitatea negativă, ca predictori ai comportamentului contraproductiv. Rezultatele indică o asociere negativă între dimensiunile justiției si comportamentele contraproductive si o asociere medie pozitivă între afectivitatea negativă si comportamentele contraproductive. Cel mai bun predictor al comportamentelor contraproductive este justiția procedurală. Afectivitatea negativă influențează direct proporțional comportamentul contraproductiv al angajatului, acesta fiind însă preponderent direcționat spre organizație si nu spre colegi. Autorii descriu implicațiile pentru cercetări ulterioare si sugestiile cu privire la comportamentul managerilor.
